MAKNA KEPUASAN KERJA BAGI TENAGA KEPENDIDIKAN DI PERGURUAN TINGGI

Abstract


Penelitian ini bertujuan untuk mengeksplorasi makna kepuasan kerja bagi tenaga kependidikan di perguruan tinggi. Penelitian ini menggunakan pendekatan kualitatif dengan metode fenomenologi untuk memahami pengalaman hidup tenaga kependidikan terkait kepuasan kerja yang mereka rasakan. Penelitian dilaksanakan di Universitas Negeri Gorontalo dengan informan yang dipilih menggunakan teknik purposive sampling berdasarkan kriteria pengalaman kerja tertentu. Data penelitian dikumpulkan melalui wawancara mendalam, observasi, dan dokumentasi, kemudian dianalisis menggunakan analisis tematik. Hasil penelitian menunjukkan bahwa kepuasan kerja tenaga kependidikan dimaknai melalui beberapa dimensi utama, yaitu pengakuan atas kontribusi kerja, hubungan sosial yang positif di lingkungan kerja, peluang pengembangan diri dan karier, serta rasa memiliki terhadap institusi. Temuan ini menunjukkan bahwa kepuasan kerja tidak hanya dipengaruhi oleh aspek material pekerjaan, tetapi juga oleh pengalaman psikologis, sosial, dan profesional dalam lingkungan organisasi. Penelitian ini memberikan kontribusi bagi pengembangan kajian manajemen sumber daya manusia di perguruan tinggi serta memberikan implikasi praktis bagi pengelola perguruan tinggi dalam merancang kebijakan pengelolaan tenaga kependidikan yang lebih responsif terhadap kebutuhan dan kesejahteraan pegawai.
