Kontribusi Kompetensi Teknis Dan Soft Skills Dalam Meningkatkan Kinerja Pegawai di Era Digital, Dimediasi Oleh Motivasi
Abstract
This study aims to examine the effects of competence and soft skills on employee performance, with motivation serving as a mediating variable. A quantitative research design was employed using a survey method involving employees of KPPBC Type Madya Pabean B Makassar. Data were analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS software. Competence was measured through motives, traits, self-concept, knowledge, and skills, while soft skills were measured through communication ability, emotional intelligence, thinking ability, ethics, and leadership. Motivation was assessed using intrinsic and extrinsic factors, and employee performance was measured through work quality, work quantity, responsibility, teamwork, and initiative. The findings reveal that competence and motivation have a positive and significant effect on employee performance. Soft skills show a positive but statistically insignificant direct effect on performance. Both competence and soft skills significantly influence motivation. Further analysis of indirect effects indicates that motivation does not significantly mediate the relationship between competence and employee performance; however, motivation significantly mediates the relationship between soft skills and employee performance. The coefficient of determination indicates that competence and soft skills explain 84.5% of the variance in motivation, while competence, soft skills, and motivation jointly explain 70.6% of the variance in employee performance. These results highlight the critical role of motivation in strengthening the impact of soft skills on employee performance in a dynamic organizational context.
